What a Youth Football Match Taught Me About High-Performing Teams

Leadership insights often appear in unexpected places. One of the most revealing moments for me didn’t happen in a boardroom, during a workshop, or inside a transformation programme. It happened on the side-lines of a youth football match.

Watching a group of young players was a powerful metaphor for how many organisations end up during big change situations: even talented teams struggle when roles are unclear, communication breaks down, and everyone instinctively “chases the same ball”.

In other words — without well defined responsibilities, a lot of effort can often end up being wasted.

The Chaos That Happens When Everyone Does Everything

In the match I watched, the children were full of energy and enthusiasm. They ran hard, they chased the ball relentlessly, and they deeply wanted to score. But despite all that effort, very little happened. They got in each other’s way. They left huge gaps on the pitch. They reacted more than they played.

It was a perfect metaphor for what happens inside organisations when:

  • everyone works hard but in different directions,
  • priorities are unclear or constantly shifting,
  • roles and responsibilities are ambiguous,
  • teams operate reactively instead of strategically.

The result? Lots of activity. Very little real progress.

Effort ≠ Impact — Without Clear Roles

The biggest shift happened when the coach stepped in at half-time. He didn’t criticise their effort. He refined their structure. He told each player where to stand, who to mark, and how they should move together as a unit.

The transformation was instant. Same energy. Same players. Different outcome.

What changed wasn’t their ability — it was their clarity.

This is exactly what happens in high-performing organisations. People don’t need to be pushed harder. They need:

  • a shared understanding of the goal,
  • clarity about their role in achieving it,
  • consistent communication about what matters most,
  • the space to execute with confidence.

When these conditions exist, performance accelerates. When they don’t, organisations slip into “chasing the ball” — reactive, frantic, unfocused effort.

The Leadership Question Hidden Inside That Football Match

Here’s the real lesson:

Teams don’t fail because they lack skill or enthusiasm. They fail because they lack clarity and coordinated movement.

In football, that leads to missed goals.
In business, it leads to slow execution, duplicated work, hidden resistance and disengagement.

Leaders often think the answer is more communication, more pressure or more oversight. But often the answer is much simpler:

Define the roles. Clarify the priorities. Align the team. Then step back and let them play.

Before You Head into Your Next Big Initiative, Ask Yourself:

“Does my team know exactly what position they’re playing — and what success looks like from that position?”

If the answer isn’t a confident yes, then like those young footballers, people will run hard but make limited progress.
